Abstract

This article reflects on seven years of experience as director of the Deutsche Staatsphilharmonie Rheinland-Pfalz and presents a practice-based change management model that emphasizes the interdependence between structure and cultural transformation. At the center lies the insight that sustainable transformation is not achieved through normative goals, but through co-created structures and contextual conditions. Based on the model project "Kompetenzzentrum für Musik" and the Ludwigshafen Impact Model, the article demonstrates how individual and structural change interconnect within the framework of intra-music mediation. Music mediation is understood not as an affirmative add-on, but as a strategic core function of cultural organizations undergoing change.
